从“能量理论”谈员工跳槽的问题

人们一直在寻找关于人,自然,社会的普遍存在的客观规律,关于这方面的学问叫“哲学”。迄今为止,人类已经总结出有争论的、无争论的无数“客观规律”。我一直认为,有个比这些更具“普遍性”的规律,姑且叫“能量理论”。

何谓“能量”?根据百度知道解释,“能量,物理学上指度量物质运动的一种物理量”,也比喻人“所能发挥的能力和作用”。爱因斯坦发现,能量=质量×光速的平方。

但本文所指“能量”是广义的,是一个综合指标,包括“所能发挥的能力和作用”及其他。譬如谈及国家的能量,则包括国家的政治、经济、军事、领域、资源、国民素质等,有点类似“综合国力”。再譬如谈及人的能量,则包括人的知识、学历、智商、能力、职业、职务、经验、财富、名誉、地位、家庭、社会关系、种族、国籍,甚至还包括相貌、体格、性格、气质、品行等。

月亮为何围绕地球转?地球为何围绕太阳转?太阳系为何围绕银河系转…… ?能量!能量决定了谁围绕谁转!

香港为何能被收回?欧盟为何能形成? 美国为何成为世界霸主……?还是能量!能量决定了谁是谁的附庸!

为何有的人默默无闻,有的人名垂青史?为什么有的人穷困潦倒,有的人荣华富贵……?还是能量!能量决定了你的成就!

显然,如果用“能量理论”,则可以解释人,自然,社会中各种现象,尽管目前是其他的概念或者理论来解释的。可见,“能量理论”,才是最具”普遍性”的规律。

由此想到了员工跳槽的问题。

一个公司之所以能吸引、凝聚那么多员工,是因为这个公司有足够的能量,有足够的向心力。员工在公司按部就班的工作,就如行星围绕恒星一样,是一种向心力和离心力的均衡状态。

一般的,员工总是会成长,能量总是在增长。而主动或被动的被更有凝聚力的公司吸引过去这是必然规律。更有甚者,会觉得积累到足够的能量而开始自己创业。典型的如李开复,先后在苹果,微软,Google这三个伟大的公司积累了强大的能量,而后创办创新工场。

同理,一般的,公司也在成长,能量也在增长。会吸引更多的人才加盟,甚至可以吸引到更多高能量的人才。就如Facebook,现在是如日中天,吸引了大量来自Google 的人才。

员工跳槽,就是一场能量之间的较量。

员工的能量增长大于公司增长的速度,必然会换工作或单飞,除非公司开出更具吸引力的条件,比如加薪、晋职、分红、持股等。

公司的能量增长大于员工增长的速度,必然会招兵买马到处挖人,同时也会以末位淘汰制的方式,来清理那些没有进步的员工。

作为员工,必须努力提升个人能量才能获得更大成就,作为公司,必须努力保持高速增长才能稳定现有人才,吸引更多人才,淘汰末位。

这是能量的较量,这种客观规律,是不以某人的意志为转移的。换句话说,谁也无法改变这个格局。

问题关键在于,这个“能量”如何评判?

评选“综合国力”、“大学排名”、“关键词排名”等,要分N多项目,分权重,进行复杂的公式计算考核。“能量理论”一说,纯属个人揣摩,理解。哪里有现成的方案来评判? 都纯粹靠经验和感觉。所以会有很大的误差。如果员工错误估计自己能量积累的足够多,会一心想跳槽或创业。此时,作为公司方,凭经验是可以评估出其能量的,会耐心指出其不足之处,委婉相告,尚须历练。可遗憾的是,此时大多是对立的立场。往往,只有失败的教训才能令其信服。

员工的成长,离不开公司。员工的能量,更多是公司传递和赋予的。当你被推上某一个特别岗位,你就获得了别人无法获得的机会。不进步都难。可以说是“岗位培养人”。离开了公司的培养,离开了让你发挥价值的舞台,则需要付出更多的努力。

就全国而言,深圳的员工层次差距是最大的,深圳的公司层次差距也是最大的,看着那么多的机会,想飞出去的冲动会更强烈,也更容易高估自己的能量。

我们TOMTOP公司就如许多深圳公司一样,也一直面临着员工跳槽的问题。从目前的情况看,跳出去能有所成就的,委实太少。或者小有成就的,也本可以做的更好。这对于公司而言,不是一件光彩的事情,如果确有成就者,那会是公司的骄傲。

相反,那些潜心沉淀下来的,都成了公司的骨干,随着公司的发展,他们将积蓄更多的能量,稳健的走上公司各个管理岗位,获得价值的最大化。

小学课本里有个《百鸟学艺》的故事,大家还记得么?老鹰、乌鸦、麻雀都向凤凰老师学过如何筑窝,但只有小燕子筑的窝做的最好!

    “岗位培养人” 是的,其实工作就是带薪学习,然后学习不能浅尝辄,它是一个不断深入的认识过程,越是钻入岗位的学习,越是能尝到知识的乐趣,反之,如果刚学到一点,你就自以为摸透了全部,那只能说明你是个肤浅的人。

    频繁的跳槽对于员工和公司都是不利的,这是显而易见的, 一方面说明一个公司不具备凝聚员工的强大能量,另一方面说明,员工没能在这个岗位上积蓄到能量,这包括工作技能和其他的一系列资源。
    创业是很多人长挂在嘴边, 却少有人付诸行动的一件事,很明显这就是积蓄能量不够的原因,准备不足,资金不足, 临阵退缩,能量不足产生的结果就是一个微不足道的不利因素就可能把你击垮。
    从这两个方面可以看到, 公司需要不断的积蓄能量以提供给员工更广阔的空间,甚至是创业的空间, 员工也需要立足本职岗位, 为以后的发展继续能量。
